Problem and crux
As Head of Qwist's banking-app team, I managed Product Managers and designers while working closely with a five person engineering team. My responsibility covered the health and effectiveness of the whole team. Within it, a QA colleague wanted to move into Product Management, but relevant context alone would not prepare her for the role.

Assumptions to test
I expected that an explicit capability map, deliberate practice and progressively larger responsibilities would make the transition more reliable than an informal promotion.

What I did
For the team as a whole, I focused on clearer ownership, stronger feedback and a healthier management environment. For the QA colleague, we mapped her current capabilities against the Product role, identified gaps and created a development plan combining independent learning, regular mentoring and progressively larger pieces of Product ownership.

Evidence and result
During my leadership of the banking-app team, overall team satisfaction rose by 40% in internal surveys. The satisfaction score of the colleague I supported from QA into Product rose by 60%. She later became a Lead Product Manager.
Another colleague I managed entered Product without prior experience and later became Head of Product at another fintech. The team-wide improvement reflects my management overall, rather than being caused by one person's transition.

Relevance to AI safety operations
Senior operators create leverage when other people can take on more responsibility with sound judgement. This case shows how I develop talent, transfer context and increase a team's capacity beyond my own output.
